I had a few people reach out asking what I meant by that, so here’s the detail. The clearest indicator I’m watching is diesel mechanic pay rates in Melbourne, because rates tend to move before anything else in the technical blue collar market does. Ad volumes lag. Hiring decisions lag. Base rates move first, and they’re moving.

Where diesel mechanic rates are sitting right now

Across the Melbourne market we’re seeing experienced Diesel Mechanics generally sitting around $44 to $55 per hour for permanent full time positions. That range changes depending on experience, the equipment they’re across, and the employer.

On the casual and labour hire side, we’re seeing rates around $62.50 per hour plus super and overtime, and higher again in some cases for specialised experience.

For me that’s significant. If you want an experienced Diesel Mechanic with strong diagnostics, heavy vehicle, mobile plant or field service experience, you’ve got to be competitive on the base rate. And we’re starting to see employers respond to that.

Why some roles are cannot be filled before they’re advertised

We’ve had a couple of clients come to us recently looking for mechanics with a number already in mind, and we’ve given them the feedback that the rate isn’t market competitive. Some people have been surprised by that. That’s fine. I’d rather have the awkward conversation at the start than three months into a dead campaign.

There’s no point us taking on a job we’ve got no chance of filling because the base pay rate is too low. That doesn’t help anyone. It burns your time, it burns ours, and the work still needs doing while the role sits open.

So we’re spending more time with clients on what they should be paying, what the market expects, and what candidates are expecting, then working forward from there. That makes sense right? Getting the rate right up front is cheaper than a failed process.

What Does a Field Service Diesel Mechanic Do All Day?

Rates were flat, and that’s changed

The last two years, base pay rates in Melbourne and across Victoria have been very flat. A couple of them went into decline. Those days I strongly believe are behind us.

When I first started in recruitment 27 years ago I was paying carpenters $26 an hour. I’m not paying labourers $26 an hour now. Rates don’t go backwards over the long run, they just pause. In the last three months the demand for labour has increased to the point where we’re re-quoting legacy clients we’ve worked with for years.

We’re also getting a lot more new client enquiries. Majority Melbourne, but I’ve had clients reach out from Queensland, a couple from New South Wales, and there’s a steady flow of work coming out of WA. Companies are hiring key staff again, particularly in the mining space, and they want permanent and long term contract support rather than short fills.

Defence is about to change the maths

There are real opportunities opening up around sovereign defence capacity which are going to draw enormous amounts of labour.

I’ve seen this before with the mining boom in Perth. When a program of that size starts pulling qualified trades, it pulls from everywhere, and every employer competing for the same skill sets feels it. If you employ diesel mechanics, boilermakers, fitters or field service technicians, that’s your candidate pool too.

We recruit across defence and trades and services, and this is coming up in nearly every conversation I have. and also sits on top of a shortage problem that was already structural rather than cyclical.

What Does a Field Service Diesel Mechanic Do All Day?

What this means for how you hire

Benchmark the rate before you advertise, not after the role has been open for six weeks. If your number is under market you’ll find out eventually, you’ll just find out slowly and expensively.

Move faster on the candidates you like. Experienced Diesel Mechanics in Melbourne aren’t sitting around waiting. If your process runs three interviews over four weeks, someone else will have made them an offer.

Start more apprentices. We need more people coming into technical trades, and the demand isn’t stopping any time soon. Every business that says the pipeline is empty and hasn’t put a first year on has to sit with that one.

And look at retention honestly. Losing an experienced mechanic and replacing them at today’s rates costs more than keeping them on a fair rate would have.

The bottom line

I’m not saying we’re suddenly back in a booming employment market. But the direction has changed. More vacancies, more employer conversations, faster hiring decisions, and upward pressure on pay in some areas. Diesel Mechanics are a very good example of where we’re seeing it first.

Guys, at the end of the day the employers who get this right are the ones who accept the market rate early and build their hiring around it. The ones who hold out for last year’s number will be paying this year’s number in six months anyway, and they’ll have lost half a year of productivity getting there.

If your business is facing hiring challenges, we’d welcome the conversation. Rates across Victoria were flat for roughly two years and some went into decline.
