The market won’t fix them for you. Last month we published a guide on whether labour hire, temp to perm or permanent recruitment fills a role fastest, and the response told us something useful. Employers weren’t asking which model to pick. They were asking why the role wasn’t filling at all.

What’s the average time to hire for an industrial role in Australia?

The average permanent hire in Australia takes around six weeks from briefing to start date. That’s the number most employers quote back to us, and it’s the wrong number to plan around, because it only counts the roles that got filled.

The more useful measure is the vacancy fill rate. Jobs and Skills Australia surveys employers who’ve recently advertised, and in the March quarter of 2026 the national fill rate fell to 68.2%, down from 69.1% the quarter before and 3.3 percentage points lower than a year earlier. Close to one in three advertised vacancies in this country isn’t filled at all. Not filled slowly. Not filled.

Why do trades vacancies go unfilled?

Because the shortage sits exactly where industrial employers hire. Technicians and Trades Workers recorded the lowest fill rate of any major occupation group in the country at 55.1%. Put plainly, close to half the trades vacancies advertised in Australia don’t result in a hire.

Location sharpens it again. The gap between metropolitan and regional fill rates widened to 4.6 percentage points in the March quarter, the largest divide in the survey’s history, and Queensland recorded the highest recruitment difficulty rate of any state at 50%. If you’re hiring a diesel fitter for a regional Queensland workshop, you’re at the hard end of a hard market.

Here’s what we know works. The employers who fill roles quickly aren’t lucky. They’ve removed the friction on their side before the search starts.

How to Fill Hard to Fill Industrial Roles in 2026: An Employer’s Guide

Four things that decide how fast your role gets filled

1. The brief does more work than the job ad

What I hear from businesses constantly is that they’ve advertised and heard nothing back worth interviewing. When we look at the brief behind the ad, it’s usually three lines. Role title, location, start ASAP.

A brief that fills a role tells us the site, the shift pattern, the roster, the tickets and licences that are non-negotiable, the ones that are nice to have, and what the person walks into on day one. That detail lets us screen out the wrong people before they reach your desk, and lets us sell the role honestly to the right ones. Vague briefs produce vague shortlists.

2. Your pay benchmark is either current or it’s costing you weeks

Rates across manufacturing, heavy diesel and logistics have moved. If your salary band was set eighteen months ago and hasn’t been reviewed since, you’re competing for people who’ve already knocked back two offers above it. We’ll tell you if the number is off, because there’s no sense running a four week search against a rate the market has left behind.

3. Your decision speed is part of the market

In a market this tight, the good ones aren’t sitting still. If your process runs two interviews across three weeks with a panel that can’t get a diary together, you’ll lose people between stage one and stage two, and you’ll lose them to someone who moved faster rather than someone who paid more. The employers we place fastest have decided up front who interviews, how many stages there are and what the turnaround is.

4. The engagement model still matters

We covered this properly in our guide to filling hard to fill industrial roles in 2026, so in short: labour hire when speed and flexibility matter, temp to perm when you want to see the fit first, permanent recruitment when the role is core to how the business runs. Choose it deliberately rather than defaulting to permanent because that’s what you’ve always done.

What to include when you submit a role to us

Give us these seven things and we can move on day one:

Role title, plus the closest common equivalent if the title is specific to your business

Location and site type: workshop, field service, plant or mixed

Shift pattern, roster and any overtime expectation

Tickets, licences and clearances that are mandatory, separated from the ones that aren’t

Pay range, and what sits around it in vehicle, allowances, tools or overtime

Required start date, and how firm that date really is

Who makes the decision, and how quickly they can move

That’s the whole list. Our role requirements form covers most of it, and we’ll close the gaps in a ten minute phone call rather than a fortnight of back and forth.

Does time to hire change by state?

It does, and it changes what a realistic timeframe looks like. Across Victoria and New South Wales, manufacturing, freight forwarding and logistics and supply chain operators are competing for the same mid-level fitters, schedulers and supervisors, so the differentiator is usually clarity and speed rather than rate. In Western Australia, resources demand keeps pulling diesel fitters and boilermakers out of workshop roles, which means you’re often competing against a roster as much as a wage. In Queensland, with the highest recruitment difficulty rate in the country, we plan for a longer search and start earlier. Our team recruits across trades and services and automotive dealerships in all four states, and the timeframe conversation is different in each one.

Frequently Asked Questions

What is a realistic time to hire benchmark for industrial roles?

Around six weeks from briefing to start date for a permanent industrial hire, and one to two weeks for labour hire where screened candidates are already known to the agency. Treat six weeks as a planning figure rather than a guarantee, because nearly one in three advertised vacancies nationally isn’t filled at all. Briefing early and deciding quickly are the two levers that move the number most.

Why is my job ad getting no suitable applications?

Usually one of three reasons: the rate sits below current market, the ad doesn’t state the roster, site or ticket requirements clearly enough for the right people to self-select, or the role competes against employers offering better shift arrangements for the same money. In trades, where the national fill rate is 55.1%, the candidates you want are rarely browsing job boards. They’re placed by someone who already knows them.

What information does a recruitment agency need to fill a role quickly?

Role title, location and site type, shift pattern and roster, mandatory tickets and licences, pay range including allowances, required start date, and who makes the hiring decision. With those seven inputs a specialist agency can begin screening immediately instead of spending the first week clarifying the brief. Anything missing becomes a delay you pay for later.

Does paying above market rate speed up hiring?

It helps, but it isn’t the fastest lever. In tight industrial markets, roster certainty, site conditions, overtime availability and a quick decision process often outweigh a small pay difference. A current, competitive rate paired with a two stage process inside a fortnight will usually beat a premium rate attached to a slow one.

Ready to cut your time to hire?

If a role has been open longer than it should be, the fastest thing you can do today is send us the detail.
